The purpose of this study is to explore the competency structure model of middle school head teachers, build a competency evaluation system for head teachers on this basis, and make suggestions for the selection of head teachers by evaluating the competency level of teachers. Based on literature analysis, psychometric methods, and gray system methods, the study combines qualitative analysis with quantitative analysis to conduct a systematic empirical study on the competency structure and evaluation of middle school head teachers. Study 1: Try to establish a competency model for middle school head teachers. Through the means of behavioral questionnaires, the competency model of excellent head teachers is constructed. The study found that the competency of middle school head teachers includes: educational confidence, caring for students, educational enthusiasm, management skills, emotional management, pursuit of excellence, educational literacy, fairness and justice, coordination ability, and educational research. Study 2: According to the competency structure of middle school head teachers, based on the analytic hierarchy process (AHP) and grey system analysis, an index system for the competency evaluation of middle school head teachers was established with four first-level indicators and ten second-level indicators, and the weights of the first-level indicators and second-level indicators were assigned. The first-level indicators and weights were obtained as follows: personal traits (0.29), student-centeredness (0.38), management ability (0.22), and educational growth (0.11). Study 3: Based on the evaluation index system established in Study 2, a competency evaluation system for middle school head teachers was constructed. The evaluation system was used to evaluate the competency level of head teachers who applied to be head teachers, and selection opinions were given. The longitudinal study of comparing the performance of teachers with different competency levels in the work of head teachers in the next year once again proved that the level of competency can distinguish different work performance groups and can also well predict the performance of individuals in future work. The conclusions of this study provide a basis for empirical research on the selection of head teachers, which has important application value.
